Re: The Newbie situation- I'm not sure if it applies in your case ....I was the newbie in that very situation once and I realized later (to my extreme discomfort), they had bought me in because I cost half as much as the seniors, could be trained to do the same stuff in 6 months and then they can kick all the 'expensive' people off and keep me because I, being the newbie, wasn't likely to quit without getting at least a promotion to the grade I was handling the responsibilities of. Its office politics at its crappiest. I quit as soon as I realized that, BTW. But I had another opening so I could move and it was easy- sometimes, it isn't- I understand that.
